Reading what actually shapes an organization

We connect culture, leadership, cultural intelligence, human journeys and management systems to understand what is really at play, then help organizations act with precision.

Our point of view

Culture is not limited to stated values

It is built in decisions, in repeated behaviours, in systems, in how tensions are handled and in the way people are welcomed, recognized and led.

Diversity does not automatically become a strength. It reveals the quality of leadership, the clarity of structures, the capacity to adapt and the consistency of the culture.

Problems attributed to cultural differences can sometimes be management problems.
Problems attributed to management can sometimes be structural problems.
Problems attributed to individuals can sometimes be messages sent by the system.

Mosaïca distinguishes these levels before recommending an intervention.

The Mosaïca framework

What connects governance to lived experience

Every level of an organization transforms, translates or contradicts what comes from above. Cultural intelligence shapes how each situation is read, at every level.

1Governance
Sets the direction: vision, priorities and commitments made at the top of the organization.
2Systems
Translate that direction into HR policies, processes and tools, or quietly contradict it.
3Managers
Make that direction concrete in their daily decisions, their feedback and their trade-offs.
4Cultural intelligence
Shapes how every actor, at every level, interprets situations and behaviours.
5Welcome and integration
Reveal the organization's real culture, beyond what it says about itself.
6Repeated experiences
Build, day after day, either belonging or withdrawal.
The real experience of people
How we run a diagnostic

Before recommending, we seek to understand

A straightforward approach, never presented as a scientific or proprietary method.

Frame the question

Clarify what the organization is really trying to understand or resolve.

Gather the facts

Policies, processes, HR data, existing documentation.

Listen to experiences

Interviews, questionnaires, focus groups.

Observe the gaps

Between what is stated and what people live day to day.

Connect behaviours and systems

Tell an individual issue apart from a structural one.

Identify the possible causes

Without settling on a single conclusion too early.

Prioritize

Based on real impact and the effort required to act.

Recommend

Actions suited to the organization's real context.

Measure

Track what actually changes, not only what was delivered.

Our tools

Our tools do not replace judgment. They give it structure.

Intégramètre

Question
Where does your organization stand on diversity management?
What it examines
Seventy criteria aligned with the ISO 30415 standard.
Result
An objective picture and an action plan prioritized by impact and effort required.
Limits
A diagnostic at a point in time; on its own it does not measure change over time.

Mes Repères Professionnels (30-60-90 day program)

Question
How do you structure the first months to avoid early departures?
What it examines
The critical milestones of integration, from first contact to autonomy.
Result
A dated journey, with clear responsibilities for the manager and for the person being integrated.
Limits
Requires the manager's genuine commitment at every milestone, not only at the start.

Training needs assessment

Question
What content, for which people, at what point?
What it examines
The real skills gaps, before designing a training plan.
Result
A targeted training plan rather than a generic catalogue.
Limits
Depends on managers being available to identify the real needs.
See the tool →

Pre-arrival integration program

Question
How do you reduce the shock of the first weeks for someone recruited internationally?
What it examines
What can be prepared and shared even before physical arrival in Quebec.
Result
Workshops followed remotely, from the home country, before the first day of work.
Limits
Assumes stable internet access and the availability of future employees before they leave.

Cultural Intelligence Scale (CQS)

Question
What is the cultural intelligence profile of a person or a team?
What it examines
Four dimensions: metacognitive, cognitive, motivational, behavioural.
Result
A score per dimension, never an overall score presented on its own.
Limits
A framework validated in the scientific literature on CQ; it was not developed by Mosaïca and is always read in context, never in isolation.

Next step

Which part of your organization are you trying to understand better?

We start by clarifying the question, examining the context and telling symptoms apart from possible causes.
